Human resource analytics in the digital transformation era: Exploring adoption, strategic impact, and future directions with ai and the metaverse

This study explores the strategic evolution of Human Resource Analytics (HRA), emphasizing its convergence with emerging technologies such as Artificial Intelligence (AI) and the Metaverse. Employing a thematic synthesis of 15 peer-reviewed academic papers selected from an initial pool of 72, the research identifies six key themes reflecting the progression, application, and prospective directions of HRA. The findings indicate a shift in HRA from a back-office function to a strategic enabler, enhancing data-driven decision-making, employee engagement, retention, and organizational agility. Its adoption is influenced by organizational size, digital infrastructure, leadership commitment, and cultural openness to analytics. AI is revolutionizing HRA through tools like predictive hiring and sentiment analysis, while the Metaverse introduces novel opportunities for immersive and virtual HR experiences. Despite these advancements, critical ethical challenges-including algorithmic bias, employee surveillance, and lack of data transparency-remain underexplored. Furthermore, existing research predominantly focuses on large, digitally mature organizations, with limited attention to small- and medium-sized enterprises (SMEs) and developing economies. While this study is constrained by its reliance on secondary data, it underscores the need for broader empirical and longitudinal research. Ultimately, it provides forward-looking insights for HR leaders aiming to build ethical, resilient, and technologically adaptive HR systems in an era of digital transformation.
